Let me explain.

High-capacity people don’t get permission to struggle, because everyone around them needs them to be the steady one. The team needs them confident. The board needs them sure. And sometimes, they don’t even give themselves permission either.

So they push through. And it works for a while, but it leads to burnout that’s sometimes hard to notice from the outside.

Here’s the question I’d ask instead of “Are you burnt out?”: When’s the last time making a decision suddenly felt impossible?

That’s usually the earlier signal. Not exhaustion, but friction in places that used to run smoothly.

If you can’t remember the last time that happened, that’s a good sign. If you can, that’s worth a real conversation, not just a long weekend.

I’ve sat in a lot of rooms with leaders who, by every external measure, are doing fine.

The work is getting done. The team is still showing up. The calendar is full.

And yet, something has stopped making sense. The roadmap that used to feel clear feels like it belongs to a version of the organization they’ve already outgrown. Their best people have gone quiet in a way that’s hard to name but impossible to miss.

I don’t think we talk honestly enough about what this actually looks like from the inside.

It isn’t failure. It isn’t even dysfunction, necessarily. It’s what happens when an organization has grown past its map and hasn’t found the language for it yet. There’s grief in that, honestly, for the version of the vision that made sense before, for the clarity that used to come more easily.

The leaders we work with at Hendricks & Co. aren’t broken. They’re at the edge of something they haven’t been able to name yet. That’s a very different thing.

This is what it looks like when someone finally lets us in.

It’s not polished, but it is honest. It’s the conversation that didn’t have a clean ending, the moment someone finally says the thing they’ve been carrying alone for months.

High-capacity leaders don’t burn out the way the books describe it.

It’s not dramatic. There’s no collapse or announcement.

It looks like you, still showing up on time, still hitting the deliverables, still saying yes to everything in the calendar, but with nothing left underneath. The work is getting done, but you haven’t felt like yourself in a long time.

This is the version of burnout that never gets named because it’s invisible from the outside. People experiencing it are still functional, so they tell themselves it doesn’t count.
